To respond to your journal: practice! I know that's the last thing you want to hear, but for the most part that's the only way to improve. xD
Also, if there's something specific you need to work on (like hands, faces, etc) draw nothing but that all the time. That's how I learned how to draw guys. I looked like a weirdo with whole notebooks full of men, but it helped so much!
